Change is a\u00a0reality for every\u00a0organisation. But few sectors experience it as\u00a0comprehensively as the\u00a0NHS.\u00a0From restructuring and workforce pressures to digital transformation and long-term health planning,\u00a0organisations\u00a0are expected to adapt\u00a0constantly\u00a0while continuing to deliver high-quality care.<\/span>\u00a0<\/span><\/p>\n

At King\u2019s College Hospital NHS Foundation Trust, apprenticeships are increasingly being used as a practical way to support staff through this change.\u00a0Lovenne\u00a0Brown, Apprenticeship Lead at the Trust, oversees more than 400 apprentices and works closely with teams navigating new roles, evolving skill\u00a0requirements,\u00a0and\u00a0organisational\u00a0transformation.<\/span>\u00a0<\/span><\/p>\n

\u00a0<\/span><\/p>\n

The reality:\u00a0Skills gaps,\u00a0pressure,\u00a0and time\u00a0limitations<\/span><\/b>\u00a0<\/span><\/h3>\n

When asked about the biggest challenges facing the workforce,\u00a0Lovenne\u00a0highlights the practical realities of delivering leadership development in a pressured environment, particularly when it comes to apprenticeships.<\/span>\u00a0<\/span><\/p>\n

 <\/p>\n

\u201cThe biggest challenge would be\u00a0the off-the-job learning. Staffing and resources are tight, so getting time away from your normal working day can be quite challenging\u2014especially for clinical staff,\u201d says\u00a0Lovenne.<\/span>\u00a0<\/span><\/p>\n

 <\/p>\n

Alongside this, there are wider structural challenges that many NHS employers will\u00a0recognise:<\/span>\u00a0<\/span><\/p>\n

    \n
  • Hard-to-fill roles<\/span>\u00a0<\/span><\/li>\n<\/ul>\n
      \n
    • A growing focus on care in the community<\/span>\u00a0<\/span><\/li>\n<\/ul>\n
        \n
      • Digital transformation and data capability gaps<\/span>\u00a0<\/span><\/li>\n<\/ul>\n

          \u201cIf you\u2019re in a management position and you haven\u2019t done a project before, or you haven\u2019t had much to do with finance,\u00a0apprenticeships\u00a0can\u00a0plug those\u00a0knowledge\u00a0gaps.\u201d<\/span><\/p>\n

          Restructuring often means people stepping into new responsibilities quickly.\u00a0Lovenne\u00a0explains how apprenticeships have been used to support staff moving into management and supervisory roles without prior experience.<\/span>\u00a0<\/span><\/p>\n

          \u201cThere were departments going through a restructure where people were moving into management roles and\u00a0hadn\u2019t\u00a0managed staff before. Apprenticeships help\u00a0with that\u2014rather than putting someone into a role without the skills,\u00a0they\u2019re\u00a0learning while\u00a0they\u2019re\u00a0doing the job.\u201d<\/span>\u00a0<\/span><\/p>\n

          This ability to learn on the job is central to the value of apprenticeships during periods of\u00a0organisational\u00a0change.<\/span>\u00a0<\/span><\/p>\n

          \u00a0<\/span><\/p>\n

          Applying learning to real\u00a0organisational\u00a0priorities<\/span><\/b>\u00a0<\/span><\/h3>\n

          At King\u2019s, apprenticeship learning is\u00a0closely linked\u00a0to real service challenges.<\/span>\u00a0<\/span><\/p>\n

          This approach allows learning to be embedded directly into\u00a0improvement\u00a0work, supporting both individual development and\u00a0organisational\u00a0priorities at the same time.<\/span>\u00a0<\/span><\/p>\n

          A new\u00a0initiative will see the introduction of a Business Analyst Improvement\u00a0Programme, blending structured training with live, real-world projects aimed at reducing Did Not Attend (DNA) rates, improving patient experience, and driving operational excellence across all KCH Care Groups.<\/span>\u00a0<\/span><\/p>\n

           <\/p>\n

          Encouraging new ways of working<\/span><\/b>\u00a0<\/span><\/h3>\n

          Beyond specific projects,\u00a0Lovenne\u00a0sees apprenticeships\u00a0as a way to\u00a0shift mindset and encourage innovation.<\/span>\u00a0<\/span><\/p>\n

          \u201cWhen\u00a0you\u2019re\u00a0in a role for a long time, you can go into\u00a0autopilot. Apprenticeships force people out of their comfort zone and encourage them to think\u00a0differently\u00a0about the way they\u00a0work.\u201d<\/span>\u00a0<\/span><\/p>\n

          That change in perspective can be particularly valuable during periods of transformation.<\/span>\u00a0<\/span><\/p>\n

          \u00a0<\/span><\/p>\n

          What changes do you see in\u00a0your\u00a0apprentices?<\/span><\/b>\u00a0<\/span><\/h3>\n

          Across business, management,\u00a0and leadership\u00a0programmes,\u00a0Lovenne\u00a0expects to see clear outcomes:<\/span>\u00a0<\/span><\/p>\n

          \u201cAs a result of an apprenticeship, I expect to see improved efficiency, a broader skill set, and the ability to embed their learning straight back into the workplace.\u201d<\/span>\u00a0<\/span><\/p>\n

          \u00a0<\/span><\/p>\n

          Engagement,\u00a0retention\u00a0and career pathways<\/span><\/b>\u00a0<\/span><\/h3>\n

          During times of uncertainty, development opportunities can play a key role in keeping people engaged.<\/span>\u00a0<\/span><\/p>\n

          \u201cIt\u2019s\u00a0about development and creating pathways and opportunities for people. Apprenticeships support people to\u00a0maybe take\u00a0a sideways step as well.\u201d<\/span>\u00a0<\/span><\/p>\n

           <\/p>\n

          At King\u2019s, apprenticeships are being embedded into a wider talent management strategy.<\/span>\u00a0<\/span><\/p>\n

           <\/p>\n

          \u201cThe intention is to embed apprenticeships within workforce plans so people can actually see where they can go and what their journey might look like.\u201d<\/span>\u00a0<\/span><\/p>\n

          Advice for employers:\u00a0Start with a plan<\/span><\/b>\u00a0<\/span><\/h3>\n

          For NHS leaders and employers considering apprenticeships as part of a change or transformation strategy, Lovenne\u2019s advice is practical:<\/span><\/p>\n

          \u201cYou\u00a0have to\u00a0have a plan and create pathways for people so they can see how far they can get. You\u00a0have to\u00a0reach people from the ground up\u2014not just focus on\u00a0seniority.\u201d<\/span>\u00a0<\/span><\/p>\n

          She also recommends learning from others and understanding\u00a0organisational\u00a0needs.<\/span>\u00a0<\/span><\/p>\n

          \u201cSpeak to other apprenticeship leads. See what other trusts are doing. Do a scoping exercise\u2014look at skills gaps, what people want, and what they need.\u201d<\/span>\u00a0<\/span><\/p>\n

          \u00a0<\/span><\/p>\n

          A personal commitment to learning<\/span><\/b>\u00a0<\/span><\/h3>\n

          Alongside her work supporting apprentices across the Trust,\u00a0Lovenne\u00a0is also continuing her own learning journey.\u00a0<\/span>Having completed\u00a0the level\u00a03,\u00a0and most recently a Level 6\u00a0Leadership\u00a0apprenticeship<\/span>,\u00a0she\u00a0has recently enrolled\u00a0on\u00a0the\u00a0Level 7\u00a0Senior Leader Apprenticeship\u00a0at\u00a0Ashridge.<\/span>\u00a0<\/span><\/p>\n

          \u201cFor me,\u00a0the Level\u00a06 was\u00a0a\u00a0real achievement.\u00a0It\u00a0definitely sowed\u00a0the\u00a0seed. It got me to think more\u00a0strategically, and\u00a0think about things like personal branding.\u00a0I\u2019m\u00a0really\u00a0interested\u00a0now\u00a0to see what else I can learn and do.\u201d<\/span>\u00a0<\/span><\/p>\n

          For\u00a0Lovenne, continuing as an apprentice reflects the same principle she sees at work across the NHS: that development, when embedded in-role, can support both individual growth and\u00a0organisational\u00a0change.<\/span>\u00a0<\/span><\/p>\n

          Looking ahead<\/span><\/b>\u00a0<\/span><\/h3>\n

          As the NHS continues to adapt to future workforce and service demands,\u00a0Lovenne\u00a0sees apprenticeships becoming increasingly important.<\/span>\u00a0<\/span><\/p>\n
