In the UK, whilst we have seen progress towards the informal goal of 40% of Board roles being occupied by women, the picture overall is patchy and somewhat fragile. Much of the media coverage leading up to March 8th was focussed on the ongoing challenge of \u2018the broken rung\u2019 &#8211; a phrase coined to describe the pattern that persists in many UK organisations of women\u2019s careers slipping progressively behind their male counterparts from the very first-level managerial appointment.<\/p>\n<figure class=\"article-editor-content__figure-image\" data-id=\"fbd056cd-d8ac-4994-ba99-32da9339a7d4\"><figcaption class=\"article-editor-content__figure-image-caption\">\n<figure id=\"attachment_37170\" aria-describedby=\"caption-attachment-37170\" style=\"width: 536px\" class=\"wp-caption aligncenter\"><img class=\"size-full wp-image-37170\" src=\"https:\/\/www.hult.edu\/blog\/media\/uploads\/2024\/10\/Screenshot-2024-10-23-at-18.12.39.png\" alt=\"\" width=\"536\" height=\"516\" srcset=\"https:\/\/www.hult.edu\/blog\/media\/uploads\/2024\/10\/Screenshot-2024-10-23-at-18.12.39.png 536w, https:\/\/www.hult.edu\/blog\/media\/uploads\/2024\/10\/Screenshot-2024-10-23-at-18.12.39-358x345.png 358w, https:\/\/www.hult.edu\/blog\/media\/uploads\/2024\/10\/Screenshot-2024-10-23-at-18.12.39-500x481.png 500w\" sizes=\"(max-width: 536px) 100vw, 536px\" \/><figcaption id=\"caption-attachment-37170\" class=\"wp-caption-text\">133 females and 137 males comprise our current apprentice student body<\/figcaption><\/figure>\n<\/figcaption><\/figure>\n<h3 class=\"article-editor-content__heading\">Women disadvantaged from the very first managerial appointment<\/h3>\n<p class=\"article-editor-content__paragraph\">According to research published every year by <a class=\"article-editor-content__mention\" contenteditable=\"false\" href=\"https:\/\/www.linkedin.com\/article\/edit\/7306289303138062336\/?author=urn%3Ali%3Acompany%3A104592209#\" target=\"_blank\" rel=\"noopener noreferrer nofollow\" data-type=\"mention\" data-entity-urn=\"urn:li:fsd_company:1371\">McKinsey &amp; Company<\/a>, in 2024, for every 100 male, first-line leader appointments, only 89 white women were appointed. Even more concerning, the figures for the promotion of women of colour are around 50% of those for white women. Of course, there are variations between sectors and occupational groups. But these high level figures confirm that we&#8217;re up against a challenge which is deep seated and, most importantly, structural. There are still lots of largely unsupported arguments that women don\u2019t want seniority or may not have the capabilities or exposure in key areas such as strategic leadership or P&amp;L management to explain why employers don\u2019t see women coming through in sufficient numbers for senior roles. The fact is that the talent pool is being diminished right from the earliest stages because fewer women are being recruited into those critical first rung\u00a0promotions.<\/p>\n<p>&nbsp;<\/p>\n<figure class=\"article-editor-content__figure-image\" data-id=\"eb2838d9-22c3-46bc-864a-f5f3c744b960\"><a href=\"http:\/\/hult.edu\/apprenticeships\" target=\"_blank\" rel=\"noopener\"><em><img class=\"aligncenter size-large wp-image-37787\" src=\"https:\/\/www.hult.edu\/blog\/media\/uploads\/2025\/03\/01-Ashridge-Blog-CTA-Banners-06-1024x328.jpg\" alt=\"\" width=\"1024\" height=\"328\" srcset=\"https:\/\/www.hult.edu\/blog\/media\/uploads\/2025\/03\/01-Ashridge-Blog-CTA-Banners-06-1024x328.jpg 1024w, https:\/\/www.hult.edu\/blog\/media\/uploads\/2025\/03\/01-Ashridge-Blog-CTA-Banners-06-720x231.jpg 720w, https:\/\/www.hult.edu\/blog\/media\/uploads\/2025\/03\/01-Ashridge-Blog-CTA-Banners-06-500x160.jpg 500w, https:\/\/www.hult.edu\/blog\/media\/uploads\/2025\/03\/01-Ashridge-Blog-CTA-Banners-06-768x246.jpg 768w, https:\/\/www.hult.edu\/blog\/media\/uploads\/2025\/03\/01-Ashridge-Blog-CTA-Banners-06-1536x492.jpg 1536w, https:\/\/www.hult.edu\/blog\/media\/uploads\/2025\/03\/01-Ashridge-Blog-CTA-Banners-06.jpg 1625w\" sizes=\"(max-width: 1024px) 100vw, 1024px\" \/><\/em><\/a><\/figure>\n<p>&nbsp;<\/p>\n<h3 class=\"article-editor-content__heading\">Organisations still need to address diversity at a structural level<\/h3>\n<p class=\"article-editor-content__paragraph\">Important as they are, diversity policies will not deliver the results they aspire to unless organisations are able to recognise and change this structural pattern and fix the broken rung.<\/p>\n<p class=\"article-editor-content__paragraph\">We strongly believe that the advanced apprenticeship programme has the potential to be a critical and effective intervention if it is used as a strategic talent tool to advance workplace equality. And we&#8217;re glad to report that we are seeing inspiring examples of employers who are doing exactly that.<\/p>\n<p>&nbsp;<\/p>\n<figure class=\"article-editor-content__figure-image\" data-id=\"ce4ed216-351a-4cd6-972c-92a242578c33\"><img class=\"aligncenter size-full wp-image-37205\" src=\"https:\/\/www.hult.edu\/blog\/media\/uploads\/2024\/10\/Screenshot-2024-10-24-at-09.11.24.png\" alt=\"\" width=\"538\" height=\"548\" srcset=\"https:\/\/www.hult.edu\/blog\/media\/uploads\/2024\/10\/Screenshot-2024-10-24-at-09.11.24.png 538w, https:\/\/www.hult.edu\/blog\/media\/uploads\/2024\/10\/Screenshot-2024-10-24-at-09.11.24-339x345.png 339w, https:\/\/www.hult.edu\/blog\/media\/uploads\/2024\/10\/Screenshot-2024-10-24-at-09.11.24-491x500.png 491w\" sizes=\"(max-width: 538px) 100vw, 538px\" \/><\/figure>\n<p>&nbsp;<\/p>\n<p class=\"article-editor-content__paragraph\">Apprenticeships are not new but, in many people\u2019s minds, \u00a0they are still associated with the post-16 vocational route. However, the increase in the number of advanced apprenticeship standards has opened up a career pathway for people already in employment in a wide range of professional areas such as project management, improvement and \u2018people professional\u2019 areas, with many offering parallel accreditation through professional bodies such as CMI. These advanced standing apprenticeships are now gaining more recognition as a powerful and innovative talent development tool among employers and wider adoption could make an important contribution to fixing the \u2018broken rung.\u2019<\/p>\n<blockquote class=\"article-editor-content__blockquote\">\n<p class=\"article-editor-content__paragraph\">&#8220;We see large numbers of workers\u2014often from marginalised communities\u2014benefiting from this alternative route to higher education. For many, the apprenticeship is not just a professional opportunity, but a way to overcome barriers that have historically held them back.&#8221; Dr. <a class=\"article-editor-content__mention\" contenteditable=\"false\" href=\"https:\/\/www.linkedin.com\/article\/edit\/7306289303138062336\/?author=urn%3Ali%3Acompany%3A104592209#\" target=\"_blank\" rel=\"noopener noreferrer nofollow\" data-type=\"mention\" data-entity-urn=\"urn:li:fsd_profile:ACoAABxXqcgB-sgIUU9UXm75a4eP-NqSPvY_G2c\">Hari Mann<\/a>, Dean of Hult Ashridge and Academic Director of Hult Apprenticeships at Ashridge<\/p>\n<\/blockquote>\n<h3 class=\"article-editor-content__heading\">Apprenticeships in Leadership &amp; Management offer a unique, low cost opportunity to redress the balance<\/h3>\n<p class=\"article-editor-content__paragraph\"><a class=\"article-editor-content__link article-editor-content__link\" href=\"https:\/\/www.hult.edu\/apprenticeships\/programmes\/level-5-operations-departmental-manager\/\" rel=\"noopener noreferrer\">The Level 5 Operations\/Departmental Manager<\/a> is a good case in point. The standard provides an excellent grounding for anyone who is embarking on a first line management career or is identified within the talent pool as future management and leadership potential.<\/p>\n<p class=\"article-editor-content__paragraph\">It provides an integrated learning experience covering the inter-personal and functional skill sets that are known to \u00a0be sought-after by employers and in short supply within the labour market. In particular, this apprenticeship emphasises <strong>relational skills, self and team organisation, project management and technology and resource management.<\/strong> Essentially, it is a firm grounding for anyone who is perceived to be a potential future manager\/leader or is already in a first-line functional management role.<\/p>\n<p class=\"article-editor-content__paragraph\">In terms of a high-calibre platform for women wanting to build a career, it can provide a dedicated pathway as part of a wider career development strategy for women. Equally, it can be positioned as an opportunity for men and women but with careful attention to equal participation of women and other underrepresented groups such as women and men of colour.<\/p>\n<blockquote class=\"article-editor-content__blockquote\">\n<p class=\"article-editor-content__paragraph\">\u201cI chose the Level 5 Operations\/Departmental Manager as part of a development program as I was approaching heading up a department. Coming from an engineering background, modules such as Team Management &amp; Leadership gave me the soft skills I needed.\u201d <a class=\"article-editor-content__mention\" contenteditable=\"false\" href=\"https:\/\/www.linkedin.com\/article\/edit\/7306289303138062336\/?author=urn%3Ali%3Acompany%3A104592209#\" target=\"_blank\" rel=\"noopener noreferrer nofollow\" data-type=\"mention\" data-entity-urn=\"urn:li:fsd_profile:ACoAAAYlOe8Br2hc_PhZ7OM-Tjjqev-NKnkHJlQ\">Francesca Altamura<\/a>, Level 5 Class of 2023<\/p>\n<\/blockquote>\n<figure class=\"article-editor-content__figure-image\" data-id=\"8bb90eb7-afd6-473f-bdb7-3c28b4625821\"><figcaption class=\"article-editor-content__figure-image-caption\">Our flexible apprenticeships at Ashridge offer specialist tracks according to company needs.<\/figcaption><\/figure>\n<h3 class=\"article-editor-content__heading\">Partnering with forward-thinking organisations to upskill from within<\/h3>\n<p class=\"article-editor-content__paragraph\">We&#8217;re working with\u00a0excellent organisations who have been using advanced apprenticeships to diversify their workforce and specifically to advance women in non-stereotypical careers. They include financial services, construction, engineering and more.<\/p>\n<p class=\"article-editor-content__paragraph\">These firms have also used the apprenticeship alongside other career development interventions such as stretch opportunities, which\u00a0involve women at an early stage in their career\u00a0leading a major\u00a0project or business challenge. This combination of offering women visibility, formal learning and the practical experience of running a major project often proves to be a significant career accelerating combination.<\/p>\n<blockquote class=\"article-editor-content__blockquote\">\n<p class=\"article-editor-content__paragraph\">&#8220;At Travis Perkins, 38% of the management apprenticeship cohorts identified as female compared to 12% who joined through more &#8216;traditional&#8217; entry level routes.&#8221; <a class=\"article-editor-content__link article-editor-content__link article-editor-content__link\" href=\"https:\/\/www.managers.org.uk\/knowledge-and-insights\/research\/management-apprenticeships-in-action\/#:~:text=The%20benefits%20of%20Management%20Apprenticeships&amp;text=Apprentices%20in%20the%20Quadrangle%20research,%2C%20leadership%2C%20organisation%20and%20confidence.\" rel=\"noopener noreferrer\">CMI Research<\/a><\/p>\n<\/blockquote>\n<p class=\"article-editor-content__paragraph\">Other client organisations, such as healthcare providers, have used the apprenticeship to provide a career pathway for women into higher-status professional roles. For example, the apprenticeship has supported women in care worker roles to progress towards becoming\u00a0 qualified nurses or allied health professionals, which has increased retention and work satisfaction levels as well as providing personal growth and access to higher earning levels.<\/p>\n<p>&nbsp;<\/p>\n<figure class=\"article-editor-content__figure-image\"
